Understanding Narcissism in the Workplace: Insights from Dr. Margaret Cochrane
In an eye-opening conversation with Dr. Margaret Cochrane, a renowned transpersonal psychologist, licensed social worker, educator, media personality, and author, the KAJ Masterclass delves deep into a topic that is becoming increasingly relevant in today's professional landscape—narcissism in the workplace.
Dr. Margaret Cochrane has been featured on major media outlets including BBC, ABC, CBC, CBS, NBC, and FOX affiliates, and her unique insight into human behavior has helped countless individuals and organizations navigate complex interpersonal challenges. Her latest discussion shines a spotlight on how narcissistic behavior impacts workplace dynamics, leadership, and personal well-being.
What Is Narcissism?
Narcissism, as Dr. Cochrane explains, is a clinical diagnosis characterized by an extreme lack of empathy, manipulative behavior, self-aggrandizement, and a tendency to blame others. There are two types—overt narcissists, who are openly boastful and domineering, and covert narcissists, who often play the victim while manipulating those around them.
Interestingly, narcissists are often riddled with internal shame, despite their grandiose exterior. The condition can be genetically inherited and influenced by one's upbringing, and it exists on a spectrum—some may exhibit traits, while others suffer from full-blown Narcissistic Personality Disorder (NPD).
Narcissism in Leadership
One of the most dangerous places for a narcissist to hold power is in leadership. While many narcissistic traits can masquerade as confidence and decisiveness, the key differentiator between a good leader and a narcissist is empathy. A tough leader can enforce discipline while still being understanding. A narcissistic leader, however, is rigid, self-serving, and destructive.
In the workplace, narcissists are skilled at manipulation. They might steal credit, mislead colleagues, create toxicity, and shift blame—all while maintaining a favorable public image. Their charisma often disguises their harmful tendencies, making them difficult to identify at first glance.
Can Narcissists Change?
According to Dr. Cochrane, narcissists rarely seek therapy on their own. They are often forced into it due to legal issues, job loss, or relationship breakdowns. And even then, they usually expect validation, not transformation. True change, if it occurs, is typically the result of trauma and only possible in those who fall on the higher-functioning end of the narcissism spectrum.
Narcissists rarely possess self-awareness. They may be biologically incapable of empathy, making traditional therapy challenging. Dr. Cochrane emphasizes that if you’re working under a narcissistic boss who devalues your efforts, disregards your well-being, and manipulates others—leaving might be the healthiest option.
The Rise of Social Narcissism
Dr. Cochrane shared a staggering statistic: social empathy has dropped by 75% in the last 40 years. This decline is contributing to what she terms “social narcissism”—a growing cultural trend where people believe their personal beliefs are absolute truths, with little regard for others. This mindset, when widespread, poses significant dangers to workplaces, governments, and societies.
Dealing with Narcissists
So what can you do if you find yourself in a workplace dominated by narcissistic individuals?
Recognize the signs: Lack of empathy, constant blame-shifting, and obsession with appearance and recognition.
Don’t confront directly: Narcissists react aggressively to criticism and often retaliate by tarnishing your reputation.
Protect your mental health: Document everything, set boundaries, and seek support.
Plan your exit strategy: Sometimes the healthiest response is to find a better, more empathetic environment.
Narcissists see people as chess pieces, not as humans with feelings. In their eyes, they’re always right, and the rest of the world must fall in line. For organizations, understanding and addressing narcissistic behavior is crucial for building a healthy, productive work culture.
